Item The Hidden Costs of Abusive Supervision(UMT, Lahore, 2024-01-19) Rushda TariqItem Resilience Amidst Uncertainty(UMT, Lahore, 2024-04-19) Wajiha AhmedEmployee resilience is a critical factor in organisational success, yet its relationship with workplace uncertainty remains underexplored. This study investigates the impact of uncertainty on employee resilience with the mediating role of employee control and psychological distress and the moderating role of supervisor support; drawing upon the Conservation of Resources (COR) theory. With a focus on the ride-hailing sector, data was gathered from 268 participants through self-reported measures with temporal separation. The findings showed that uncertainty significantly decreased employee resilience; yet, the presence of psychological distress and employee control reduced this effect, showcasing a fully mediating and complementary relationship. Interestingly, the relationship between uncertainty and resilience was not significantly moderated by supervisor support, indicating that other forms of support might be better suited under these circumstancesItem FROM UNMET EXPECTATIONS TO QUITE QUITTING(UMT, Lahore, 2024-08-02) Kiran JavedThis study investigates the presence of boreout and quiet quitting behaviours among employees in the Pakistani banking sector, specifically focusing on private banks in Lahore. Leveraging the Conservation of Resources (COR) theory, the study examines the relationship between unmet employee expectations and quiet quitting, with boreout as a mediating factor. Data was quantitatively collected from 40 branches of the top five banks in Lahore using a closed-ended questionnaire. A time-lagged design was followed to eliminate bias. The findings reveal that boreout significantly mediates the relationship between unmet expectations and quiet quitting. Furthermore, career plateau moderates this relationship, weakening the link between boreout and quiet quitting and indicating that employees experiencing both boreout and career plateau simultaneously are likelier to leave their jobs than engage in quiet quitting. This study contributes to the literature on boreout and quiet quitting and extends the theoretical boundaries of COR theory. It also provides managerial insights for reducing boreout and mitigating unfavourable behaviours such as quiet quitting, which have significant costs for organizations.Item THE RELATIONSHIP BETWEEN S.A.F.E.R LEADERSHIP AND EMPLOYEES’ AVIATION SAFETY PERFORMANCE(UMT, Lahore, 2024-08-22) TASEER ABBASCurrently, the global aviation industry is dealing with growing safety problems due to the rapidly growing and widespread operations and maintenance, which has sparked global concern for enhanced aviation safety. International associations such as ICAO (International Civil Aviation Organization) have set a target through GASP (Global Aviation Safety Plan) to reduce the number of fatal accidents in the global aviation industry to zero by year 2030. Safety performance at individual and organizational levels becomes immensely important to achieve this goal and to meet the global aviation safety concern. Moreover, Pakistan's aviation industry is faced with imminent challenges for improving the organizational and employees‘ safety performance because of the nature of the developing country. Leadership and organizational interventions are vital in this regard due to the very nature of high reliability organizations. This research has investigated the role of a recently developed and intensified phenomenon of bedtime procrastination and its influence on the safety performance of aviation employees. For hypotheses testing, data was collected through an online survey in two waves from the aviation industry of Pakistan. Findings of this inter-disciplinary research have proposed intervention strategies such as S.A.F.E.R leadership and configuration of Ethics-oriented HR practices to combat the menace of bedtime procrastination and, thus, improve employees' safety performance through a proactive approach. This research has suggested vital measures for policy makers, aviation professionals, and scholars.Item UNPACKING WORKPLACE DYNAMICS(UMT, Lahore, 2024-09-18) Zakra AhmadThe workplace environment is significant and plays a vital role in the progress of any organization. That’s make important to identify factors that affect the workplace harmony. This research explores the workplace dynamics and investigate the factors affecting insubordination under the lens of social overload, employees’ mental health, perceived work overload and the exploitative leadership. The first main purpose of this research is to examine the effects of social overload on insubordination. The second objective is to investigate the impact of social overload on insubordination through the sequential mediation of employees’ mental health and perceived work overload. The third objective is to assess the moderation of exploitative leadership on the relationship between perceived work overload and insubordination at the workplace. The affect theory, which examines emotions in-depth, supports our research. This is a quantitative study following a positivist philosophy approach, making it objective in nature. A convenience sampling method was used to collect data from employees working in the telecom sector in Lahore, Punjab. It is a time-lag study with 550 questionnaires distributed at the first point in time and 309 distributed at the second point, from which 250 were fully completed and used for analysis. Data were analyzed through PLS-PM and SEMINR using R Studio, a statistical package. Various statistical techniques were used, including demographic analysis, Model Goodness Fit Indexes, factor loading and reliability analysis, composite reliability analysis, correlation and descriptive analysis, Fornell and Larcker criterion, Heterotrait-Monotrait Analysis, and direct, indirect, sequential, and interaction term analysis. Twelve hypotheses were proposed and statistically accepted. The results indicate that employees’ mental health is disturbed by extensive social media use, leading to perceived work overload and ultimately causing insubordination at the workplace. Additionally, this relationship is amplified in the presence of exploitative leadership. This research contributes theoretically to the body of knowledge and provides practical guidance for management to control factors contributing to insubordination while making policies. The research also has limitations, such as the sampling technique, focus on one sector, and data collected from a specific cultural region. Future research should test this model in other sectors with different sampling techniques and larger sample sizes, and consider incorporating additional variables such as psychological capital, hope and resilience, organizational support, transformational leadership, and paradoxical leadershipItem Improving Safety Performance Through S.A.F.E.R Leadership & Mindful Safety Practices In The Aviation Industry(UMT, Lahore, 2024-09-22) Rao Muhammad TauseefIn recent years, several high-profile accidents/ incidents involving commercial airlines have led to increased public scrutiny and calls for increased safety measures. To address these concerns, governing bodies such as ICAO (International Civil Aviation Organization), IATA (International Air Transport Association), Federal Aviation Administration (FAA), and the European Aviation Safety Agency (EASA) have executed stricter regulations and safety standards to minimize the fatal accidents in the aviation industry. Safety is a top priority in the aviation industry, and individuals and organizations must play a role in ensuring a safe environment. In developing countries like Pakistan, limited resources can pose a challenge; however, allocating resources effectively and prioritizing safety to meet global aviation safety standards is important. Leadership is a key factor in determining whether an organization succeeds or fails, as it is crucial to recognize the significance of how leaders guide and motivate employees in their pursuit of organizational objectives. This study examines the influence of S.A.F.E.R leadership on the safety performance of employees. Moreover, when employees engage consistently in safety-aware practices and maintain a higher levels of mindfulness regarding safety, there is a notable improvement in safety performance. Furthermore, the purpose of the research is to explore the moderating effect of employees’ Non-technical skills to enhance employees’ safety performance. HRO (high-reliability organization) theory has been employed in this study to provide the theoretical underpinning of the constructs. Data from Pakistan's aviation sector will be collected in two waves via an online survey to test the hypotheses. Data about S.A.F.E.R. leadership, mindful safety practices, organizational safety climate, & Non-technical skills were collected during the 1st wave. In the 2nd wave, which was conducted after three weeks, data for safety performance was collected. In the end, data was analyzed through SPSS for theoretical and practical ix implications. The findings highlight the need for aviation sector organizations to train and encourage their leaders to adopt S.A.F.E.R. leadership practices as a strategy for improving safety outcomes. The interventions aimed at enhancing Mindful Safety Practices can lead to a dual benefit of direct improvement in Safety Performance and an enhanced Safety Climate, further contributing to safety outcomes. Non-Technical Skills, such as teamwork, communication, problem-solving, and situational awareness, are vital in the high-stakes environment of aviation. It cannot be accomplished without having a promotive environment and a supportive leadership approach. This study examined the role of authentic leadership in fostering ethical voice behavior of employees. It further investigated the mediating effect of moral resilience in the relationship between authentic leadership and voice behaviors. The study examined the moderating role of an ethics-centered HR system on the relationship between authentic leadership and moral resilience. 201 questionnaires were used for data analysis. Both SPSS and Smart PLS was used for data analysis. Importantly, the data analysis revealed that authentic leadership positively influences the moral resilience in a significant manner. And, moral resilience significantly influences the ethical voice behavior. Results also revealed that the moral resilience significantly mediates the relationship between authentic leadership and ethical voice behavior. However, the study did not put forward the ethics-centered HR system as a moderator between moral resilience and authentic leadership.
