Item The influence of high-performance work systems on employee innovative behavior(UMT,Lahore, 2025) Aman SaleemThe objectives of this study are to examine the effects of High-Performance Work Systems (HPWS) on Employee Innovative Behavior (EIB), considering Emotional Intelligence (EI) as a mediating variable, and Organizational Identification (OI) as a moderating variable. Grounded in Social Exchange Theory (SET) (Blau, 1964), the study explores how strategic human resource practices influence workplace innovation through emotional and psychological mechanisms in Pakistan’s IT industry. Data were collected from a purposive sample of 250 employees from IT companies in Lahore using a quantitative, cross-sectional design. Self-report questionnaires were employed, which were analyzed using SPSS and the PROCESS macro by Hayes (2022), specifically Models 4 and 7 to test mediation and moderated mediation. Results revealed that HPWS positively affect both EI and EIB, with EI emerging as a significant predictor of EIB. Moreover, EI partially mediated the relationship between HPWS and EIB, highlighting its importance as a key psychological mechanism through which HR practices foster innovation. Contrary to expectations, OI did not significantly moderate the relationship between HPWS and EI, nor the indirect effect of HPWS on EIB via EI. These findings underscore EI’s central role in translating supportive HR practices into innovative outcomes, while suggesting that OI may not universally act as a boundary condition. The study contributes to SET by clarifying the psychological pathways of innovation and provides practical insights for HR professionals to increase employee emotional competencies. Limitations of the cross-sectional design and contextual specificity are acknowledged, sample specificity are acknowledged, with recommendations for future research
